Question: Discuss about the Person Organisation Fit Globalization. Answer: Introduction: In the introduction, it can be said that due to globalization, the organizations are facing a competitive environment. In this competitive environment, the only way these organizations are making way to survive in the long-run is to reduce their cost of production to increase the profit margins(Boon Biron, 2016). The cost of labours is one of the major sources of the cost that the organizations incur. Hence, the best way to deal with this issue is to reduce employee turnover for an organization. Here comes the concept of person-organization fit (P-O fit). The person-organization fit makes sure that the productivity of the employees is at the maximum and has the potential of increasing(Conner, 2013). The purpose of this essay is to examine the statement, 'Person-organisation fit is critical to the success of both employees and organisations.' It also discusses this statement about the managerial theory of organisational values and culture. The person-organization fit in personal life for the famous Australian company Planet Innovation' is also assessed here through a reflective study following a personality reflective quiz given in the appendix. The person-organisation fit checks the compatibility between the employees and their organization where they are working. In general, there has to be one to one relations ship between an employee and his employing organization(Swider, Zimmerman, Barrick, 2015). It can be a one-way relationship or a two-way relationship. It shows whether the employee fits in the organizations working environment or the working place meets the requirements of the employee. If the person-organisation fit is high, it will keep the employee happy with the work and it will give the employee a comfortable working place(Svaldenyt? Kazlauskait?, 2012). This will in turn help the employee to give high quality output. On the other hand, if the person-organisation fit is low or nil, the employee will feel uncomfortable in working in the organization. It will also reduce the employee's productivity and the quality of his performance. The person-organisation fit will occur when the employer can fulfil the needs of the employees. This fit between the persons and the organisation depends on the workers interests, desires, values, preferences, and goals(Youngs, Pogodzinski, Grogan, Perrone, 2015). It also depends on the person's education, aptitudes, and experience. If the goals and values of the employee match with the same of the organization, it will be fruitful for both the employee and the organization(Liu, Tang, Yang, 2015). It will keep the employee motivated, and that will be reflected in his work. The organization will also be benefited as the employee turnover will reduce due to this, and the productivity of the company will rise. The organizational values and culture thus can work as a guideline for the person who is responsible for hiring the employees. The managerial theory on organisational values and culture is what shapes the working environment of an organization. If the hired employee faces proble ms following these organisational values and culture, then it will affect his productivity(Chen, Sparrow, Cooper, 2016). It will also affect the team as well. The goals set by the manager will not be met this way. These are termed as work as work values. It refers to the work security, work benefits and fulfilment of the targets at work(Gonzalez, 2016). Along with these cognitive work values also affects the productivity of the employees, which should be addressed by the person-organization fit. The contribution to the society, the broadening horizon of the workers, and adding meaning to work is counted in the cognitive work values. The P-O fit also requires addressing the effective work values, which regard the human relationships, emotions and feelings, and friendships at the workplace. The issues in the personal-organization fit can be stated more clearly and specifically by denoting the organizations psychological, financial, and physical resources. The growth opportunities, which are the requirements of the workers, are also included here(Mostafa Gould-Williams, 2014). The personal-organization fit will be achieved when the resources supplied by the organization meet these demands. As stated earlier, it is a two-way relationship, and for this purpose, the employees have to meet the organizations' demands. These demands can come in the form of efforts, knowledge, abilities, commitment, skills, and time(Vveinhardt, Gulbovaite, Streimikiene, 2016). The fit will be achieved when the workers will be ready to meet these organizational demands. There are ten ways in managing person-organization fit efficiently. The scenario can be depicted in the figure below: As shown in the figure above, it incorporates the process of hire and selection of the workers, delivering the messages during the process of selection of the employees with the effective communication process. It also includes socializing in the workplace, following a culture of intervention by the manager, and training comprehensively for the goals(Tremblay, Hill, Aub, 2016). It also includes measuring the ideal organisational values and culture, following the career planning of the employees and developing management accordingly, maintaining diversity in the workplace, looking after the role of the leader, and focusing on both employees and organizations culture(Fields, 2015). To successfully achieve the person-organisation fit the management has to look for personnel who has the potential of performing well, will be suitable for the organizations working environment, and will not quit the organization. Organizational success is measured by its profitability, productivity, and su stainability. The management has to follow the concept of P-O fit in order to achieve the benefits. Employees who will not quit will add value in the turnover process by reducing the cost. The cost reduction will increase the organization's profitability. In those cases where the organizational goals, values, and cultures are similar or matches to the same of the employees, the working environment becomes more favourable for both the employees and the organization. The satisfaction of the employees will ensure high productivity. As the satisfaction of the employees for working in the organization increases, the turnover rate will fall. People will stick to the organization for the long run(Kumar, Dhamodharan, Thomas, 2015). It will add value to the organizations sustainability. Reflective application of the person-organizational fit: To discover information about myself I have completed the personality quiz provided in dougsguides.' The result of the test is provided in the appendix. It shows I have the tendency of leaning on individual contribution mostly. This trait is closely followed by the desire of being a team player. It also states that I am looking for a stable job, which will provide sufficient job security. A stable organization attracts more workers than an unstable organization due to the security of jobs(De Jong, 2015). The result of the quiz also shows my focus towards the challenges in a job. It states that I am inclined towards those jobs, which possess more challenge. Finding out solutions for those challenges and problems will give me a high level of satisfaction. It also focuses on my views towards balancing the personal and professional life. It is stated that the employees require being satisfied in their personal lives. Otherwise, their depression will affect their professional life negativ ely. Hence, balancing the two should be of high priority. The lowest percentage in the minimum commitment states that I will not commit to a job just for the salary. These traits help me to find an organization working in which will give me satisfaction. Such an organisation is Planet Innovation. Planet Innovation is one of the top innovative companies in Australia. It hires local and international employees as it deals with the globalized market. The organization fosters a culture of innovation. The company looks for people with experience and fresher also. The organization is mainly famous for producing and developing those products, which have high commercial value(Innovation, 2017). This makes the company unique. The wide range of products Planet Innovation produces is also responsible for keeping the company in the top position. The organization produces engineering products of a different genre, is also known for project management and team leading. I am apt for playing a role in project management and team leading. As the quiz suggests, I like working with challenges and finding unique solutions for the issues. This will help the company to reach their goals. This way the employee, the organization, both and me will complement each other as our demands and supplies are fulfils each others. The organization requires a person in management and leadership who can contribute a lot to the organization, which is one of my primary traits. I am a team player. It will help the management in making teams for the projects. The roles given to me will possess challenge, which will add value to my satisfaction. My motivated apprentice and balancing nature will help the organization in completing the projects. It will add to the values regarding productivity, profitability, and sustainability(Resick, Giberson, Dickson, Wynne, Bajdo, 2013). In conclusion, it can be said that the person-organisation fit is one of the best ways to ensure a reduction in costs of an organization. The employee turnover rate reduces rapidly if the fit is addressed while hiring people. It also ensures efficient allocation of resources. The demand of the employees requires to be met by the supplies of the organization and vice versa, in order to achieve P-O fit. Organizations face a dynamic environment that usually requires those as employees whose personality fits with the overall culture and values of the organization. The organizational goals and values matched with the employees views create an environment in the workplace, which increases the productivity, profitability, and sustainability. The United States treated the Japanese Americans immorally in World War 2 and acted immorally toward Native Americans especially at Wounded Knee. Another of the immoral acts that the US has committed was the My Lai Massacre. In 1940, the United States census found that there were 126,947 Japanese Americans in the United States, 79,595 of which were native born. On December 11, 1941, two days after the bombing of Pearl Harbor, 1370 Japanese Americans were detained by the FBI for being "dangerous enemy aliens." In 1942, the United States government relocated 110,000 Japanese Americans to internment camps. The United States did nothing to any other people in the country including the German Americans, the Italian Americans, and the Polish Americans. This may have been because the Japanese had attacked the United States on its own territory. The Japanese Americans who were relocated lost all their property and jobs during the internment. In December, 1942, 2260 "dangerous persons" of Japanese ancestry were deported from Latin American countries by the US government in the hopes that they could be used against Japan as hostages. When World War 2 ended, 1400 were not allowed to return to their home countries. Over 900 of these people were deported to Japan. After World War 2 ended, the Japanese Americans were released from their imprisonment in the internment camps. However, it was not until 1948 that the United States government passed the Evacuation Claims Act which authorized payment to Japanese Americans who suffered economic losses during their internment. Causes of World War 2
Out of all the wars that the world has gone through, none has been more devastating as world war II. But what caused this war? Well, world war II had six major causes: anger over the Versailles Treaty, the failure of peace efforts after world war I, the rise of Fascism, the goals of Hitler, the isolationism by America and Britain, and the re-armament of Europe. This paper will go over each of these causes individually and then draw some conclusions about world war II. Germany was very angry over two things and the first of which was the many territorial losses they had to endure as a result of the treaty. They lost two cities on the French-German border and as per Wilsons thirteenth point Poland was re-formed with access to the Baltic Sea, which went right through Germany. Giving Poland Sea access split Germany into two parts, the main part of Germany, and a small portion to the No rth of the Danzig corridor. The Danzig corridor really inflamed Germany for many years, but they really could not do anything about the situation because they lost world war I. Another country that was angry over the Versailles Treaty was Italy. They were angry because they thought that the land that they had received as a payment for their participation in the Allied effort against Germany did not offset the cost of the war, nor did it satisfy their ambitions to grow. The final country that was angry over the Versailles Treaty was Japan. They were also a victor over Germany and they wanted to gain control over China as reward for their participation in the war. This, however, did not happen and they were angry over the situation.The second cause of world war II was the failure of the many peace efforts that occurred after world war I. The League of Nations, which was one of Wilsons fourteen points and part of the Versailles Treaty, was a forum in which nations could settle their di sputes with one another. The problem was that the League did not have any real power. The only thing it could do was try to persuade the offending nation to concede and if that did not work out they could impose economic sanctions on that country. But the league had so little power that the sanctions it passed were normally ignored and it could do nothing from that point on. Another failed peace effort was the Washington Conference. At this conference the principal naval powers agreed to limit their navies according to a fixed ratio. But again none of the powers really went through with their agreement. Yet another failed peace effort was the Locarno Conference. This conference produced a treaty between France and Germany stating that the border between the two countries was guaranteed. However, we know that this treaty failed because Germany invaded France during world war II. The final failed peace effort was the Paris Peace Act. At this conference all of the major countries, excl uding Russia, and many smaller countries agreed that war was not a national policy and stated that they would try to resolve problems through diplomatic means. The only way that war was acceptable in this act was by means of self-defense. These did not directly cause world war II, but they made it possible by their obvious lack of power. Countries still did not trust each other enough to follow through with the good ideas that they had.The third cause of world war II was the rise of Fascism. Fascism was a movement that began before world war I, but did not become a serious political power until Benito Mussolini took control of the Italian government in 1922. Under Mussolini Italy became a Totalitarian government where labor unions were abolished and political opponents were killed or silenced. This caused many things to happen to Italys social and economic problems. The first of these problems was the lowered living standard of the Italian people. The people lost their eight hour wo rk day protection and their wages were lowered by the government. Mussolini acknowledged that the living standard had gone down, but explained it by saying that the Italian people were not used to eating much anyway, so they would not feel the lack of food as badly as others. Another thing the Fascist government caused was an increased birthrate in Italy. Mussolini wanted women to have more children so that he could create a larger army in the future. In this way he felt that he could have a large army by the time he was ready to go to war for more land. Mussolini used tactics much like the communists in that he had total control over all of the Italian population and could have people killed whenever he wanted. Italy, however, was not the only country to fall under Fascism. Germany adopted this form of government only it was called national socialism. Its leader was Adolf Hitler and it called itself the Nazi party. The Nazi party differed slightly from Mussolinis government in that the Nazis were more racist and believed that it was their destiny to make the world subject to the perfect German people. They were particularly hateful to the Jewish people, which was proven after they started to exterminate all of the Jews within central Europe after world war II started. These events did not directly cause world war II, but they brought us to the brink of war. People that listened to these dictators believed that these men could bring them to world domination.The fourth cause of world war II was the goals of the German dictator, Hitler. He had a vision of the German people becoming a master race and dominating the entire world, but he also knew that he could not achieve all this during the war he intended to start. He, however, had two major goals which was to bring all of central Europe together and form a larger Germany and to create more room for Germany to grow by taking over Poland. His first move was to test the other European powers by inserting troops in to Germanys coal mining area next to France. This was forbidden by the Treaty of Versailles and Hitler wanted to see how far he could push his adversaries before they would strike back. If Britain had not been so passive to Hitler they might have stopped this war before it ever started. They, however, allowed Hitler to do this because they did not want to start another war. Hitler then pushed the European powers further and further until he invaded Poland and Europe had no choice but to react.The fifth cause of world war II was American and British isolationism. After world war I America turned away from Europe and went back to its domestic problems. The American people did not want anything to do with European affairs because many of the debts that were accrued during the war were not being paid and Americans were very bitter. Britain also turned to its domestic problems and did not want to interfere in Continental Europes problems. If one or both of these countries had attempted t o stop Hitler when he first came into power he probably would have been thrown out of office and world war II might have been prevented. Tensions started to increase as Hitler tested the European powers and most if not all countries began to increase their armies and navies. Stories and myths also define the symbolic nature of organisational culture. Stories are used to highlight the past struggles and successes of the organisation. Stories and myths may either be written or oral and are used to orient the new employees to the organisation. Ordinary tells such as weekly sales levels or historic legends like the founders of the organisation help employees understand the strategic mission of the organisation. Effective stories will affirm the strategic and core values of organisation to employees. For instance, stories can be geared at enhancing creativity, professionalism, integrity and hard work thus facilitating the commitment to organisational objectives. The organisation can manage this symbolic element through having written core values that are displayed in walls and company websites. In addi tion, the beliefs are aimed at enhancing the job motivation and increased productivity, thus beliefs can be managed through expression of humor in the workplace (Daft 2010). Organisational routine actions and rituals such as ceremonies like the end of year parties, team retreats and company meetings add a symbolic value to the organisation.
